The purpose of this study was to determine whether proactive behavior and person job fit have a positive effect on career satisfaction, and whether innovative work behavior plays a role as a mediator in this relationship. This study took a quantitative approach using partial least squares-structural equation modeling (SEM-PLS) with data from 300 online questionnaires distributed to civil servants in East Java, Indonesia. This study shows a positive relationship between proactive behavior and person job-fit with career satisfaction. This study also shows that innovative work behavior is able to mediate the relationship between proactive behavior and person job fit with career satisfaction. This study combines management literature by showing that proactive behavior and person job fit affect career satisfaction through innovative work behavior. © 2026, SRAC - Romanian Society for Quality.
